NH Hoteles ter introductie
NH Hoteles, opgericht in 1978, is een Spaanse hotelketen met ruim 400 hotels in 27 landen. De voorbije jaren groeide NH Hoteles sterk door enkele overnames te doen. Wereldwijd werken 20.000 mensen voor de hotelketen, in België zijn 550 medewerkers tewerkgesteld in 11 hotels. HR-manager Ann Leonard omschrijft de bedrijfscultuur van NH Hoteles als open en warm. “We dragen zorg voor onze medewerkers”, legt ze uit. “Dat warme is misschien een typisch Spaans kenmerk. Voor het overige wordt onze bedrijfscultuur vooral door Nederland geïnspireerd. Op HRvlak zijn Nederlanders vaak vooruitstrevender op het vlak van opleiding en ontwikkeling.” Ann Leonard is verantwoordelijk voor HR op de Belgische, Franse en Luxemburgse markt. “Ik krijg veel vrijheid om zelf bepaalde zaken door te voeren. Ik wil er geen copy paste verhaal van maken. België heeft niet alleen een andere mentaliteit, ook de wetgeving is compleet anders.” Omwille van economische en strategische redenen, besliste NH Hoteles om de HR-afdeling te centraliseren. “We zitten dan wel fysiek op een afstand, maar dat betekent niet dat we ver van onze mensen zitten”, legt Ann Leonard uit. Het is de taak van het lijnmanagement om de rol van HR over te nemen. “De lijnmanagers zijn gedeeltelijk verantwoordelijk voor het people management. Het is niet evident om de bedrijfscultuur in ieder hotel door te voeren, maar als de lijnmanagers op dezelfde golflengte zitten, dan werkt dat

In elk NH Hotel is iedereen overtuigd van de waarden en de visie die wij uitdragen.” Die waarden zijn klantgerichtheid, flexibiliteit, betrokkenheid van de medewerkers en laagdrempeligheid. “Met die open cultuur en zorg voor de medewerkers onderscheiden we ons toch van andere hotelketens”, zegt Ann Leonard. “We hebben nog maar weinig sociale conflicten gehad. Hoewel we vasthangen aan de barema’s van de horecasector bieden we toch een kader met veel doorgroeimogelijkheden. Voor de hotelsector is dat een sterke troef. Heel wat concurrenten staan nog niet zo ver.”

Klantgericht ten opzichte van medewerkers én collega’s
NH Hoteles zoekt via verschillende rekruteringskanalen naar nieuwe medewerkers. Aangezien de hotelketen geen grote budgetten ter beschikking heeft, vindt NH Hoteles nieuw talent via de eigen jobsite, de VDAB en uitzendkantoren. “We vinden geschikt personeel, maar door de crisis duurt het alleen iets langer om de vacatures in te vullen. Veel heeft te maken met onze goede reputatie als werkgever”, zegt Ann Leonard. Ook via via raken de vacatures ingevuld. NH Hoteles legde de voorbije jaren ook contacten met laatstejaars studenten van hotelscholen. “Dat werpt zijn vruchten af. Voor de stageplaatsen

Veel belangrijker is dat ze bepaalde competenties hebben. “We zijn een dienstverlenende organisatie,” zegt Ann Leonard. “Het spreekt voor zich dat de medewerkers klant- en servicegericht zijn. Daarmee bedoelen we niet alleen tegenover de hotelbezoekers maar ook de interne klanten, de collega’s. Zo staan we erop dat de medewerkers binnen de 24 uur antwoorden op een mail.” NH Hoteles heeft een goed introductiebeleid voor de nieuwkomers. Toch vindt Ann Leonard dat er nog meer coaching on the job moet komen voor de arbeiders. “Ze zouden een buddy moeten krijgen die hen uitlegt wat de verschillende taken zijn. Ook de verschillende HR-procedures rond werving en selectie willen we nog verder uitrollen naar alle hotels.”

We leveren geen speciale inspanningen om personeel uit andere continenten aan te trekken. Bij de rekrutering speelt positieve discriminatie niet mee, wel de competenties. Er komen veel avonturiers op de job af, die iets van de wereld willen zien.” De medewerkers appreciëren vooral de interne mobiliteit. Niet alleen bedienden, maar ook arbeiders krijgen heel wat doorgroeikansen. Zo zou het niet de eerste keer zijn dat een kamermeisje doorgroeit tot gouvernante. Hoteldirecteurs zijn vaak veel lager op de ladder begonnen. De interne mobiliteit situeert zich ook internationaal, niet alleen in de nabije buurlanden maar ook in het verre buitenland. De medewerkers krijgen heel wat begeleiding bij die stap. “We betalen het vliegtuigticket en laten hen twee weken overnachten in een hotel in de buurt. Een buddy maakt de medewerker wegwijs in het nieuwe land en toont hoe die zich het best kan installeren.” Het loon wordt bepaald volgens de barema’s van de horecasector. Het iets minder aantrekkelijke salaris wordt ruimschoots gecompenseerd met etxralegale voordelen. De medewerkers kunnen op een voordelige manier reizen en krijgen maaltijdcheques. NH Hoteles heeft niet echt een retentiebeleid. De hotelketen heeft een verloop van 7 procent, wat niet slecht is voor de horecasector. “Het feit dat je doorgroeimogelijkheden biedt en mensen stimuleert om opleidingen te volgen, zorgt er voor dat ze niet snel van werkgever zullen veranderen. Daarnaast zien we ook dat mensen vaak na twee jaar terugkeren bij ons.” De opleidingsmogelijkheden zijn dus ook een belangrijke troef om medewerkers aan het bedrijf te binden. Voor de high potentials is er de NH University in Hilversum, waar de deelnemers verschillende opleidingspakketten kunnen volgen. “Wanneer ze hun examen afgelegd hebben, zijn ze in staat om door te groeien. Het grote voordeel van de NH University is dat je als hotel een eigen kweekvijver van talent hebt en daardoor ook minder verloop kent. De mensen zijn doordrongen van onze waarden en door de kennis die ze opdoen krijg je goede medewerkers.” Niet alleen de bedienden en de high potentials krijgen

De uitdaging is om nog meer aandacht te hebben voor de arbeidersprofielen.” Maatschappelijk verantwoord ondernemen krijgt veel aandacht bij NH Hoteles. “Het milieubewustzijn zit ingebakken in de cultuur. NH heeft zichzelf als doel gesteld om tegen 2010 een ambitieus milieuplan te bereiken: twintig procent waterbesparing, twintig procent afvalvermindering, twintig procent energiebesparing en twintig procent minder CO2-uitstoot.” NH Hoteles draagt ook het sociale gevoel hoog in het vaandel. “Met de groep betalen we een bepaald bedrag aan de straatkinderen in Spanje. In België worden binnenkort ook allerlei actviteiten opgezet om de minder behoevenden te helpen.”
